Abstract: 本研究旨在探討教育訓練成效提升方法對訓練遷移動機之影響,並以硬技能軟技能作為調節變項。教育訓練成效提升方法包含:訓練情境與工作情境相似、多元的嘗試與練習、原則與意義說明、實際工作情境說明與解決措施以及目標設定,此外本研究重視訓練中技能本質的不同可能對訓練效果造成的影響。 主要研究目的包含三項,一為探討教育訓練成效提升方法對實際訓練成效之影響,並以以往學者很少使用的訓練遷移動機,也就是員工想要將訓練課程所學運用到工作上的意願,來作為衡量方式,假設如教育訓練成效提升方法實行得越完善,員工之訓練遷移動機越高;二為硬技能軟技能和員工訓練遷移動機之關係,亦即探討員工接受硬技能訓練課程後之訓練遷移動機,與接受軟技能課程後之訓練遷移動機有無不同;最後以硬技能軟技能作為調節變項,探討各項教育訓練成效提升方法對訓練遷移動機之影響。 研究樣本為曾接受過教育訓練課程的在職者,以紙本和網路併行之方式收集問卷。研究結果顯示:1. 整體與三項(訓練情境與工作情境相似、實際工作情境說明與解決措施、目標設定)教育訓練成效提升方法對員工之訓練遷移動機有正向影響;2. 硬技能課程之員工訓練遷移動機,與軟技能課程之員工訓練遷移動機無顯著差異3. 硬技能軟技能對各項教育訓練成效提升方法與訓練遷移動機關係的調節效果不顯著4. 訓練情境與工作情境相似較常使用於硬技能課程,多元的嘗試與練習、實際工作情境說明與解決措施、目標設定較常使用於軟技能課程5. 硬技能和軟技能課程,分別透過不同的教育訓練成效提升方法影響員工的訓練遷移動機。
The main purpose of this research is to investigate the influence of transfer- enhancing activities on motivation to transfer, and the effect of hard and soft skills as a moderator. Transfer-enhancing activities include fidelity, varied practice, principles- meaningfulness, relapse prevention and goal setting. And we emphasized the importance that hard and soft skills might affect training outcome. This research is aimed to investigate 1.The influence of transfer-enhancing activities on motivation to transfer, and we hypothesized that transfer-enhancing activities lead to better motivation to transfer; 2.The relation between hard and soft skills and motivation to transfer; 3.The moderation effect of hard and soft skills on transfer-enhancing activities to motivation to transfer. This research used questionnaire to collect data on the employees who had experiences of training. We found that total transfer- enhancing activities, fidelity, relapse prevention and goal setting were positively related to motivation to transfer; Hard and soft skills was not strongly related to motivation to transfer; Hard and soft skills didn’t moderated the effect of transfer- enhancing activities on motivation to transfer; Fidelity was often practiced in the hard skills training courses, but varied practice, relapse prevention and goal setting were often practiced in the soft skills training courses; Hard and soft skills influenced motivation to transfer through different transfer-enhancing activities.
