Abstract: | Hammer(1993)為企業再生工程下了這樣的定義:「從問題的根本來重新思 考,徹底翻新作業流程,以便在現今衡量績效的關鍵因子上(如成本、品 質、服務和速度等),獲得戲劇化的改善。」但是,有許多的企業在花下 大筆的金錢與人力之後,卻得不到再生工程的效益,有些經理人認為,他 們的改造之所以失敗,主要是因員工的不瞭解與對變革抗拒心理所致( Hammer,1993)。然而,一般企業再生工程的相關研究大都偏向實施的原 理、方法與步驟,往往忽略了重要的人性因素之探討。因此本研究以員工 對企業再生工程的瞭解程度(包括企業再生工程的人員變革、技術變革、 結構變革與工作變革等四個構面)與員工對一般組織變革的接受程度(包括 技能自尊、組織社會與個人安全等三個心理抗拒因素)為自變數,員工對 企業再生工程的意向(包括對企業再生工程的結果評價意向與主觀規範意 向)為依變數。以面臨公司化的電信局員工為檢驗對象。以問卷的方式蒐 集資料,採用因素分析、信度分析、相關分析及負迴歸分析等統計方法來 檢驗假設。研究結果顯示,企業再生工程瞭解程度與組織變革接受度對企 業再生工程意向,有許多顯著的直接影響作用與交互影響作用,最後並根 據研究的結果,提供企業推行再生工程時,教育訓練與輔導措施的參考建 議。 Business Process Reengineering (BPR) seeks ways to dramatically improve the performance of business processes. However, many orgnizations failed to achive this goal after significant investment in information technology and human resorces. Most managers find the hardest problem to deal with is the resistance of the employee against change. Still, most research of BPR focuses on the methodology and procedures for implementing BPR and lacks study on human factors. This research studies the association between the employee's cognition about BPR, general attitude toward change, and the willingness to implement BPR. The cognition part contains four dimentions: technology, people, task, and structure. The attitude part involves three factors: technical esteem, orgnizational socialization, and personal security. The willingness part has evaluation and subjective norm as its components. Several statistical techniques are used to analyze the data.The result shows there are interesting interactive correlation between some variables. The findings can be very useful for organizations to take actions to reduce the resistance against BPR. |
