Abstract: 公營事業近幾年來,在自由經濟的衝擊下,為了因應未來的競爭,逐
漸調整其經營策略;追求管理效率。對任何組織而言;人都是最寶貴的資
源,如何加強人力資源管理、有效培養和運用人力資源、都是未來增進企
業成長,經濟發展和社會進步最重要的一項工作。 本研究目
地在於探討公營事業管理人員角色衝途與組織承諾、角色衝途與離職意願
、組織承諾與離職意願之關連性?探討相關理論後提出假說。本研究方法
是以問卷收集資料進行假設檢驗。使用統計方法有信度分析、因素分析、
相關分析、迴歸分析、變異數分析等。研究對象則以公營事業會計部門、
人事部門、採購部門之主管與非主管人員,結果顯示:一、公營事業管理
人員角色衝突與組織承諾呈現負相關的關係。二、公營事業管理人員角色
衝突與離職意願呈現正相關的關係。三、公營事業管理人員組織承諾與離
職意願呈現負相關的關係。
Under the impact of free market and keeping
competitive forfuture , government-owned enterprise has
adjusted its managing policy to more effective management.
However , "human resource"is the most important resource
to any enterprise. Therefore toimprove the industry growth,
economy prosperous and the social development ,
administrating as well as training and using humanresource
is most critical. The purpose of this is study was to
examine the relationshipsbetween role conflict and
organizational commitment, the relatio-nships between role
conflict and intent to quit, the relationshipsbetween
organizational commitment and intent to quit to
managementemployees from government-owned enterprise. A set
of hypothesis were proposed concerning these relationships.
The study methodsused to collect data for questionnaires.
The statistical methods used in data analysis for hypothesis
testing included reliabilityanalysis, factor analysis ,
correlation analysis, regression analysis, analysis of variance.
The chiefs and other employees of accountingdepartment ,
personnel department and purchase department of the
government-owned enterprise are the objects of this
research.The findings of the study indicated:(1) It appears a
negatively correlated between the Role Conflict and the
Organizational Commitment over administrators of government-
owned enterprise.(2) It appears a positively correlated between
the Role Conflict and the Intent to Quit over
administrators of government-owned enterprise.(3) It
appears a negatively correlated between the Organizational
Commitment and Intent to Quit over administrators of
government- owned enterprise.Key Word : government-owned
