摘要:   本研究的目的,在於釐清台商赴大陸設置軟體研發據點的動機與考慮因素,探究軟體業台商在大陸採取何種招募及管理方式,兩岸研發團隊如何分工合作,並將軟體業台商在大陸設置研發據點的現況與未來展望做一分析整理,將研究發現與以往文獻提出的主張作一印證和比對,提供學術界及實務界人士參考。 本論文的研究對象是台灣資訊業中,已赴大陸獨資設立軟體研發據點者,且據點已持續存在該地達兩年以上;設立地點則在北京、上海、蘇州、南京、成都、西安等地。依據前述範圍界定,本研究共訪談華康、宏□、明□、漢康、友訊、凌群、無敵科技等七家資訊業台商公司設置於大陸的軟體研發據點。 針對研究主題「大陸軟體研發人才招募與管理」,本研究採取個案研究法,試圖藉由個案深度訪談、赴大陸實地進行田野調查,及相關次級資料的蒐集等方式,探究台商赴大陸設置軟體研發據點、招募與管理大陸軟體研發人才的歷程與現況,並進一步尋求所欲釐清的議題。 本研究有助於實務界釐清其自身的行動作為,進而以此做為決策活動調整的基礎;對於尚未赴大陸設置軟體研發據點的台商而言,本研究亦有助其事先了解大陸軟體研發人才薪資成本、人力素質,並對可能產生的管理問題預做準備。本研究之成果除對軟體業者提供建言,亦可供其他知識密集產業赴大陸設置研發機構時的參考。
Recent economic growth and high quality of human resources in China have attracted many developed countries to establish research centers in mainland China. This research is to investigate issues in recruiting R&D staff and relevant crucial management strategies when a company from Taiwan invested in China. Through case studies by visiting several sites of software centers that are invested by companies from Taiwan, this research has complied numerous valuable insights. This research analyzes the issues of recruiting and retaining R&D staff. Moreover, different management styles on knowledge workers are discussed as well. In addition to be a reference for establishing software research centers in China, one may apply findings from this research to other R&D investment cases in recruiting and managing knowledge workers.
