摘要: 本研究檢視了組織領導者採取道德領導對於組織成員的廉潔與組織公民行為之影響,並且檢視組織內高度競爭的情形是否同樣也會影響組織成員的廉潔和組織公民行為,進而去了解員工的組織公民行為與廉潔是否會影響其工作績效表現。本研究以國內金融保險產業的員工為抽樣對象,總計回收222份有效樣本,進行統計分析。本研究採用結構方程模式來檢測本研究之假設,根據分析結果可得知,道德領導與組織公民行為之間有顯著正向關係,道德領導與廉潔之間亦有顯著正向關係,而高度競爭與個人導向之公民行為存在顯著負向關係,但組織公民行為與廉潔對於工作績效皆有正向之影響。根據本研究結果發現,管理者如果能重視道德領導的重要性,避免組織內高度競爭情形發生,並且設法激發員工的組織公民行為,將能有助組織整體績效之提升。
This study investigates the influence of a leader who adopts ethical leadership on employees' integrity and the organizational citizenship behavior (OCB). And see if the hypercompetition in the organization will also affect the integrity and employees' organizational citizenship behavior. Further, we examine whether employees' organizational citizenship behavior or integrity will affect their work performance. The research questionnaires are delivered to employees of banks and insurance companies, and totally we have collected 222 samples for further analysis. This study used structural equation modeling to detect the assumptions of this study. According to our research results, we found that there is a significant positive relationship between ethical leadership and organizational citizenship behavior, ethical leadership and integrity. But there is a significant negative relationship between hypercompetition and organizational citizenship behavior interpersonally directed (OCBI). Nevertheless, organizational citizenship behavior and integrity of the employees have positively impact on their work performance. Based on our study, we can found that if leaders can pay more attention to ethical leadership, avoid hypercompetition in the organization, and try to inspire employees to do more organizational citizenship behavior, it will be able to improve the efficiency of the organization.
