摘要: | 轨道运输虽然具有高度自动化与高度专有路权,司机员仍具有处理紧急事故的重要角色。回顾过去有关工作压力的文献,多从人因工程或安全卫生角度探讨工作环境对司机员的影响,而尚未有研究整体性探讨司机员在工作环境中的压力来源与压力可能造成的影响。因此本研究旨在找出台铁司机员感受严重的工作压力来源、并探讨司机员的个人心理与在组织上的行为反应,进而提出改善司机员工作压力的方法。 本研究以压力典范模式(压力来源-调节变项-压力反应)的理论架构为基础,参考过去飞航驾驶员与公车驾驶员之相关压力研究,并实地进行深度访谈后,决定本研究工作压力模式与构面。并依据拟定的台铁司机员工作压力模式,发展一工作压力量表,以检定本研究之司机员工作压力模式。 量表共分为四部分(知觉工作压力源、调节变项、压力反应、背景脉络),其项目的发展原则主要考量现有具有信、效度的量表,以直接采用或适当修改后使用的方式纳入量表中,若无适当量表,则采自行设计的方式。将压力量表初稿设计完成后,以初测与深度个人访谈法进行问卷修改,最后完成正式问卷进行调查。 本研究于民国91年3月对台湾铁路局全省之机车长、司机员、机车助理与实习司机员进行量表施测,最终有效问卷共642份,并以叙述统计、多变量方法、回归分析方法进行检定后的主要结果如下: 一、 知觉工作压力量源可归纳出八个构面:驾驶时面临的路线环境与情境心理感受、个人生涯、组织结构与文化、工作负荷与排班、管理制度、驾驶时面临的设备环境、驾驶室物理环境、家庭与工作的互动、主管管理方式。并以“驾驶时面临的路线环境与情境心理感受”、“驾驶室的物理环境”两构面最严重且需要注意。 二、 不同背景脉络与人格特质的司机员,其知觉压力会有所差异。且知觉压力越大者,心理健康状况较差、工作满意度也较差。 三、 本研究建议司机员压力管理对策可从系统与人员两个角度进行探讨。系统面可藉由物理工作环境的改善或从组织制度面着手。从人员角度则可藉由进行分类谘商与纾解压力课程舒缓司机员压力,或在一开始甄选司机员时利用适性测验筛选适合司机员职务的人员。 This study is undertaken to explore job stress, corresponding reactions, and safety performance of the drivers of Taiwan Railway Administration (TRA), and try to find the feasible solutions to improve the drivers’ job stress. Based on the conceptual framework of “Sources of job stress – Moderators – Responses to job stress,” a job stress model for the railway drivers was developed after interviewing with TRA’s managers and drivers. A questionnaire was then designed to collect the required data for model calibration. Four kinds of information are included in the questionnaire. They are:1) Sources of perceptive job stress; 2) Moderators; 3) Responses to job stress; and 4) Contextual variables. The survey was conducted by interviewing all the TRA’s drivers during March of 2002 and 642 effective samples were collected for empirical study in this study. The descriptive statistics, multivariate statistical analysis, and regression analysis were employed in this study. The major findings of this study are summarized as follows: 1. The sources of perceptive job stress can be grouped into eight constructs. They are: 1) the working environment outside the cab; 2) personal career planning and organization culture; 3) work load and work schedule; 4) management policy; 5) the working facilities the drivers face and operate; 6) the physical environment of driver’s cab; 7) the interaction between job and family; 8) the relationship with supervisors. And in the eight constructions are 1) and 6) the most serious and must be attended. 2. The drivers with different background and personal characteristics are found to have different stress. And those who have heavy conscious stress are likely to have worse mental health and worse job satisfaction. 3. The improvements of physical job environment and organizational structure are suggested to TRA in order to release drivers’ stress. Some consultations and training courses are helpful for drivers’ mental health, and the character tests are suggested to screen the railway drivers at the recruiting stage. |
