dc.description.abstract | 組織文化是組織的根本隱喻,因此以根本隱喻分析法最能探知組織文化隱微而深潛的本質。本研究從詮釋學派的觀點出發,以台灣兩家規模相仿的有線電視新聞台(以下簡稱A台、B台)為對象,擬提供一組織文化之根本隱喻分析的實證研究。研究方法採質化的深度訪談法,引導組織成員敘說其對於組織生活的感知,再以根本隱喻分析的方式剖析成員的口語言說資料,以探索組織文化的真實意義,並且進而檢視此一根本隱喻如何解釋組織潛在的衝突或矛盾。 研究結果發現,A台具有老闆事必躬親、注重商業利益、集團色彩濃厚、員工流動快,以及著重外部競爭等五個組織文化主題,而此五大主題可以進一步歸納為「營利體」、「子集團」以及「作戰單位」等三大隱喻概念群集,三大隱喻群集又可以統整為一根本隱喻:「財團的戰艦」。在此一根本隱喻的影響下,A台因為薪資低,所以員工流動率高,造成人才流失,替補職缺的新人則有經驗不足的問題;講求節約,然而又在許多事項上浪費成本;為擴張集團,大舉招攬各路人馬,使得組織架構疊床架屋,且多頭馬車領導;商業與集團特質使新聞專業性受限,以及是作戰單位,卻因以上種種因素削弱整體戰力。 而B台則具有老闆主導大方向、尊重新聞專業、自由發揮度高、作品創新快,以及強調內部競爭等五個組織文化主題,此五大主題可以進一步歸納為「自由」、「創新」以及「表演單位」等三大隱喻概念群集,三大隱喻群集又可以統整為一根本隱喻:「自由創新的劇團」。在此一根本隱喻的影響下,B台於享有高度自由的同時,也會因為過度自由,損及其幕前幕後通力合作的基本主張;而其激烈的內部競爭,在成員使出渾身解數、竭盡所能爭取更寬廣表演空間的態勢下,究竟是良性的,亦或是它台所稱的內鬥,則有待觀察。冀望藉由本研究之拋磚引玉,可以提供一研究組織文化的新取向,以豐富台灣本土的組織學門研究。 | zh_TW |
dc.description.abstract | This study adopted the method of root-metaphor analysis to examine organizational culture. Two cable television news organizations in Taiwan were chosen as the study sites, and twenty and fifteen intensive interviews were conducted respectively in the two stations to understand employees’ perceptions of their organizations. Three steps were used analyzing the interview data to extract root metaphors that are representative of each organization. First of all, themes of organizational culture were identified, and then these themes were classified into clusters of metaphorical concept. Lastly, the researcher extracted root metaphors of organizational culture for each organization from the clusters of metaphorical concept. The detailed findings were discussed in the paper. | en_US |
